Spirituality in Business: As the Paradigm Shifts

If I were you, perched on the edge of your seat, curious enough to click on the topic of Spirituality and Business, I’d be readying myself for what – I’m not quite sure. I know I’d have a couple questions in mind.  I’d be curious about the philosophy or beliefs of this individual. I’d also be curious about what this topic has to do with me, personally. I’d wonder if this is going to be some righteous, woo-woo individual who’s going to preach some dogma about what’s right and what’s wrong in the corporate or business world. Is she going to tell me to meditate or pray before, during and after every meeting? That’s what I would be wondering if I were you.

Spirituality in Business

My beliefs and interpretations regarding spirituality and more specifically, spirituality in business emerged through my own personal experience of exploring the edges of my comfort zone, and also through the empowerment of many individuals who’ve felt the need for a thinking partner as they began to bushwhack a spiritual path of their own. My perspective is pretty simple; Regardless of the context, be in personal or corporate, I define spirituality in the most foundational and pragmatic terms possible. Spirituality is living in faith; faith not as religion but faith as in practicing trust. Shifting from what you know to what you don’t yet know, letting go of what you may be firmly attached to for something that may be tenuous at best, takes faith. I say a leap of faith is the essential and most fundamental practice of spirituality. That’s it!

For me, what’s required to even consider the possibility of engaging in life from a spiritual perspective is the willingness to be curious about who you are and how you be you. It’s being willing to consider cultivating awareness by exploring how you choose to choose what you choose. This practice of being curious leads to self-realization, which leads one along the continuum of enlightenment, one degree at a time. Another aspect of spirituality that’s just as important is the practice of actualizing your self – taking actions in the direction of how you want to be – maybe even who you want to be in the world.

Practice

You can hear that I am emphasizing the concept of practice – exercising and developing the muscles required to be curious and cultivate awareness, and to exercise the muscles necessary to put this newfound awareness into action. Both practices take faith and the implementation of our faith leaping muscles.

Here’s a good example:

Research shows that only one person in five find fulfillment in their work. What that means is that to some degree, most of us are unhappy and unfulfilled with our jobs! Is that a spiritual issue?

Let’s say that you are one of those who are unhappy in your job; how does your unhappiness impact on a) your relationship to the work you are doing; b) your relationships with your co-workers, managers, bosses and direct reports; and c) your relationship with yourself, your family and your friends?

When you are unhappy, what’s the quality of that experience? How do you be unhappy? Seriously! Everyone’s answers will be different, but more often than not I hear the following: I am withdrawn; withholding; shut down; unavailable; and numbed out. My creativity disappears; I eat more; exercise less; and I waste a lot of time at work. So what’s that got to do with spirituality?

Here’s another question: If you are one of the unsatisfied, what is the source of that unhappiness or that lack of satisfaction. What is it that creates that lack of fulfillment?

Again, each of us will have our own unique list of responses to this question, and what I hear quite often is: I really don’t care about the product or service of my company; the company treats its employees like we are robots; This place has no soul; I’m here for the money and the prestige of my position but I have no passion for what I’m doing; No one listens to my ideas; I’m not being challenged in the way that was promised; I’m afraid that if I leave my current position I’ll never have the stability or security I now have; I can’t make the kind of money I want doing what I’d really like to be doing, so I’m stuck.

Being stuck, unhappy and unfulfilled actually are choices we make based on our wants and desires. Too often we have more than one desire that wants fulfillment, and through the practice of choice-making we have to priorities our desires. Listing our hierarchy of desires will give us a good picture of what has us choose to choose what we choose.

It doesn’t matter if you are an individual, a small business or a large corporation; on an ongoing basis you will be choosing to choose what you choose in service to your hierarchy of desires. The questions is: Is your choice-making process currently working for you? If it’s not working for you, would you consider seeing things differently in service to having more fulfillment?

You can say no, I’m not willing to see it different. That’s good to know. However, I may ask another question: what has you say no – what has you not willing to see it differently?

Faith

Our commitment to limiting ourselves to only what we know keeps things just as they are. Just the willingness to consider possibility takes faith. It causes change and disruptions. Most of us would like a change but we don’t want the disruption that comes with change. For many of us, maintaining invulnerability is at the top of our list of priorities. Exploring, experimenting, expanding our comfort zones requires a willingness to take risks, to be vulnerable. All new beginnings require vulnerability and a leap of faith.

Research and statistics indicate that kindness and compassion within the work environment is profitable; people are happier, more creative and are more likely to stay longer with their current company. Great! With all of this being true, how does an individual, a business or organization begin bringing spirituality into the work place? From my perspective it’s best to start with the practice of being curious about how you be and what you do. Enjoy the adventure

Out of your comfort zone…into freedom

Many people like the idea of flexibility more than the practice of it. This is understandable, for if the experience takes you out of your comfort zone, you may prefer the familiar to the flexible. When your body is stiff, then physical stretching can feel more like pain than gain. A similar thing happens mentally when your values or beliefs are forcibly stretched beyond their limits. The key to expanding your comfort zone is to have more degrees of freedom. A brittle stick has no degrees of freedom, so anything which bends it, will break it. The fear of breaking causes many people to retreat into their comfort zone when stretched, but rigidity is ultimately a zone of discomfort. When you have more degrees of freedom in your mind and movements, then you experience flexible focus in action!

The past can be changed…and the future is fixed

You periodically encounter popular sayings that life ends or begins at 30, or at 50, depending on the attitude and experience of the person saying it. It is a poor and arbitrary perspective really, and let’s face it, sour grapes living produces sour grapes sayings. Yet there are many people who lose the plot of their life somewhere along the way. If you look closely there is a plot, and although life’s drama unfolds differently for each person, there are underlying themes that are remarkably consistent in a meaningful life. The originator of the MandalaChart system Matsumura Yasuo created a framework using the 8×8 B-style Mandala Chart, called the 100 Year Life Span. He said that, “The past can be changed, and the future is fixed.” How can this be? Commonsense tells us that you cannot change what has already happened, and that no one can say for sure what is coming. However, using the Mandala Chart you can reframe what has happened, and you can pre-frame what is coming.

PUTTING TIME IN A NEW PERSPECTIVE (From Flexible Focus #42: Time Lapse as a Mandala Movie)

The Mandala Chart takes you out of conventional time…gives you a new perspective

The 3×3 framework of the Mandala Chart lends itself well to showing the relationship of the frames as a visual Gestalt, a whole which is greater than the sum of its parts. The bird’s eye view gives you a 3-dimensional perspective. But what about the 4th dimension, that of time? Most discussions about the 4th dimension focus on its abstract geometry, trying to visualize what it would be like to be 90-degrees perpendicular to the 3rd dimension, in effect looking at the transformation of a 3-dimensional object over time. This is not so difficult to imagine if you look at the effect you get in time-lapse photography, where you can watch a flower grow, or see a full day of cloud transformations in the span of a few minutes. Time-lapse in real time – it is even closer at hand than that, because we all experience transformation moment to moment.

WHAT YOU SEE IS NOT WHAT YOU GET (From Flexible Focus #43: 8 Levels of Consciousness)

The central premise…is that our thoughts create our world

As central as the number 8 is to the Mandala Chart and the original Buddhist framework of Wisdom which it is based on, it is not surprising then to find that in this framework there are 8 levels of consciousness. The first five are quite familiar. We call them the five senses: Visual, Auditory, Olfactory, Taste, and Touch, which are how we perceive the world, through our eyes, ears, nose, tongue, and touch. The sixth is Ideation, our conscious thought, referred to in Buddhist thought as the Monkey Mind, because it is typically unsettled and constantly chattering. The first six levels of consciousness then make up the conscious mind, the part that we are mostly aware of. What gets interesting is when you delve into the subconscious mind, which has two layers; the Mana (Obscuration/Shadow) consciousness, which we refer to as the Ego, and the Seed (Storehouse) consciousness at the core.

A BETTER UNDERSTANDING OF BALANCE (From Flexible Focus #44: Lessons in Life Balance)

How many things are juggled already in perfect balance…without any effort or interference on our part

The common word for it is Work-Life Balance, the challenge and stress of giving proper attention and time to both work and family. Part of the challenge is that every individual’s situation is unique. No one pattern fits all. Sometimes the stress is generated not so much by the situation, as by the person’s thoughts and attitudes in responding to it. Particularly stressful is the effort to give equal attention or equal time to everything. This cannot be done, though you can work yourself into a frenzy trying. At the end of the day, what really makes for Life Balance is not how you juggle the parts, but whether or not you maintain a calm center.

ABUNDANCE IN 8 AREAS OF LIFE (From Flexible Focus #45: My Cup Runneth Over)

Gratitude grows into giving…and is a principle seen everywhere in nature

In our pursuit of prosperity, we tend to take for granted the blessings that we already have in abundance. A Greek myth which made a big impression on me as a child was the story of King Midas and the Golden Touch. The King was granted a gift to his greed that whatever he touched would turn to gold, but the gift was a curse because he petrified everything and everyone he touched, turning it into a golden object devoid of life. Gold is as perennial in our culture as greed itself. While we talk about a heart of gold, good as gold, and the Golden Age, we often find that gold can bring out the worst in human nature, from gold diggers to Goldfinger. It is often taken as a symbol of wealth, the gold standard. But it is seldom seen as a symbol of abundance. Let your helping hand be one of Kindness, not a golden touch.

Flexible Focus #39: The Principle of Gratitude

The roots of inflexibility

One of the hardest lessons of flexibility is letting go of the ego’s attachments. Pride prevents you from achieving flexibility, because it insists on being right, being first, or being better than others. It’s companions are alike, inflexible, stubborn, righteous, and condescending. These attitudes have ruled and ruined empires as well as personal relationships throughout history, and of course are equally evident today.

The ancient Greeks called it hubris (hybris), excessive ambition or pride leading to a fall, or to total ruin. In Asian tradition, pride is like the brittle stick which does not bend, but only breaks. The inflexibility of mind, also known as the hardening of the attitudes, is ultimately the cause of the problem. It is better to be flexible, like bamboo.

Unfortunately, pride can be deeply rooted, and actually leaves visible traces in your posture and bearing. In Japanese there are many expressions for the body language of pride and its many moods: high nose (hana ga takai), big attitude (taido ga dekai), bent mouth (kuchi ga he no ji), twisted navel (heso magari).

It takes discipline and awareness to restore the flexibility you had as a small child, to be simple and natural. And there is a faster way to flexibility, based on a Mandala Principle from Buddhism, the Principle of Gratitude (慈悲喜捨 Jihi Kisha).

This 4-character compound contains the keys to that principle.

(Ji) Kindness, Love, Benevolence. Giving other people happiness or abundance.

(Hi) Compassion, Mercy, Charity. Offering support, or a helping hand.

(Ki) Celebration, Joy, Empathy. Feeling happy for other people’s happiness or success.

(Sha) Giving, Releasing, Forgetting. Giving freely without strings attached.

These four attitudes, or four gratitudes, will quickly open your eyes and your heart to a deeper level of flexible focus. Instead of looking for things, you will see and notice them, as well as understand exactly how you can help people in each situation. As a reminder, you can download the Mandala of Gratitude, and start using it in your daily life.

There is no limit to how far you can take this. But even if you do not approach the depth of gratitude and awareness of Mohandas K. Gandhi or Mother Teresa, the very intention to shift your awareness toward gratitude can change your life. It will certainly improve the lives of the people around you.

A new model for coaching

While the term Jihi Kisha comes from Buddhism, the importance of gratitude and giving thanks is universal to all religions and even in secular life in all cultures. Even the master of human relations Dale Carnegie, author of the world’s bestselling classic, How to Win Friends and Influence People, said that the key to human relations was “to be hearty in your approbation and lavish in your praise.” For a great summary of other Dale Carnegie wisdom, visit My Choices, My Life.

Why not apply this to your own relationships, particularly those in which you are supporting or coaching another person, whether it be a family member or friend, or a coaching client?

While it may seem difficult to strive for high character ideals, the Mandala Chart gives you a structure and a tool that you can adjust and apply to your own situation. Using any of the PDF templates in this Flexible Focus series, or the Mandala Chart for iPad, you can start with eight key questions or points of focus, or you can create your own, and you will have a coaching tool with far more flexibility and functionality than a mere list of bullet points.

When you start doing this, one of the first things that you notice is that you are not the only one in trouble, and there are lots of ways that you can help other people, starting with those around you. The more you do this, the more good things come back to you, unless that was your reason for doing it in the first place. Give without strings attached. Give because we are all connected.

Lose the scarcity mentality and replace it with one of abundance, and make the world a better place. It all starts with you!

A strong workplace culture that’s focused on employee high-performance can be an important contributor to organizational success. But it’s not easy to know how to build such a culture; in many ways, organizational culture can be intangible and it’s affected by many factors.

One of the powerful ways an organization can build a culture of high performance is by leveraging their talent management processes and practices.

At its core, talent management is really about management best practices. It’s about

  • hiring the right people
  • cultivating key competencies
  • giving employees the ongoing feedback, direction and context they need to succeed
  • rewarding and encouraging high performance

As an organization, you need to ensure you have sound processes in place that support your managers in effectively managing and leveraging your most important strategic resource – your employees. While the management practices listed above may seem basic, many organizations still struggle to implement them broadly and effectively.

Hire the Right People

When hiring, it’s important to start by thoroughly defining the job and its requirements. When doing so, make sure you identify the competencies that are critical to the role and to the organization. Then look for these in the candidates you interview. It’s vitally important to ensure the people you hire, especially those in management roles, have the soft skills you need to support your organizational culture. It’s easier to develop technical skills through training than it is to develop soft skills.

Cultivate Key Competencies

Competencies are about “how” you do what you do. They are one of the chief ways your organization differentiate itself from the competition. Ideally, they should underlie all your talent management processes.

While it’s important to identify required competencies when hiring, it’s even more important to do this for the organization overall, and for every employee. Start by identifying the key organizational, individual and leadership competencies you need to succeed. Then cultivate them in all your employees. You need to regularly assess employees’ performance of key competencies, and put training plans in place to develop them. In this way, you reinforce corporate values and culture.

Give Employees Feedback, Coaching, Direction and Context

Research tells us that to excel, employees need ongoing feedback and coaching, clear goals and a larger context for their work. So it’s important to incorporate all these elements in your performance appraisal process. But you also need to train your managers to both use the process/tool and effectively manage their employees’ performance. Few of us know instinctively how to do these things well. By providing managers with training, coaching and support in managing employee high-performance, you ingrain these practices in your organizational culture and foster high performance.

Reward High Performance

Another way to build a culture of high performance is to reward it. To do this, you need to make sure that performance is at the root of all your compensation, reward and promotion programs. You also need to make this direction visible to the entire organization. But be clear – performance means not only “what” is accomplished, but also “how” it is done. You need to recognize, reward and promote the high-performance attitudes and behaviors you want to foster in your workforce, and discourage the destructive ones. Don’t forget that rewarding high performance goes hand in hand with dealing with low performance.

Conclusion

Ensuring your organization has solid talent management processes in place helps communicate the organizational value and priority of employee performance. By training managers at all levels of the organization in effective people management practices and providing them with the tools they need to do the job effectively, you help build a culture of high-performance.
